To meet the company’s business and cultural goals, our HR organization has moved to a centralized structure that includes a Talent Development Center of Expertise. This structure enables a consistent and standard delivery of corporate learning solutions, but with the flexibility to localize content to accommodate regional goals and local customs, allowing the program to be relevant for all employees. Regional Talent Development Leads and local HR Business Partners support the execution of the programs.

Our Talent Development strategy focuses on enabling CA Technologies to successfully attract, develop and retain the talent CA needs for organizational sustainability and scalability. Through an integrated approach to managing talent, building capabilities, and motivating and retaining skilled employees across the company, we aim to strengthen our position in the market as an employer of choice. With direct alignment to CA’s business strategies, the Talent Development Team drives and supports the company’s performance-based culture.

Global Job Architecture


We have strategically aligned our job structures, job descriptions and job titles worldwide to:

  • Address employee survey feedback regarding existing CA Technologies job structures and to increase clarity, transparency and fairness in individual career planning
  • Increase flexibility, productivity and accountability at CA Technologies through role clarity and definition
  • Align CA Technologies roles and positions with well-established industry and marketplace standards
  • Provide more direct and evident comparisons of internal jobs to external salary and compensation standards and benchmarks to increase fairness and objectivity

We also established decision-making steps to govern and sustain this Global Job Architecture. The governance process was designed to provide a consistent, structured, fair and transparent method for any alterations to the CA Technologies Global Job Architecture.

At CA Technologies, 100 percent of our employees receive performance reviews. From these, our company leadership identifies the top talent to engage in our three Leadership Development Programs. These programs create a pipeline of highly capable future leaders around the world. At the senior and executive VP levels, we use outside consultants for training and development, supported by our CEO and the Executive Management Team.

Our award-winning Leaders at all Levels (LaaL) program provides employees with the tools and resources they need to develop key skills.
 

Leaders at all Levels


Throughout the year, we made significant enhancements to our award-winning Leaders at all Levels (LaaL) program and website to provide employees with the tools and resources they need to develop key skills centered on our Leadership Attributes: Leading Yourself, Leading the Organization and Leading Through Others. We conducted a full analysis of all content across the Leadership Attributes and associated competencies to ensure appropriate alignment to the best resources.

Leadership Development Program


Our Leadership Development Program (LDP) is designed to ensure a pipeline of highly capable leaders at all levels across the organization. The target participants are mid-level managers and individual contributors who want to enhance their leadership capabilities. Participants increase their self-awareness, reflect on and challenge their current ways of thinking, experience new ways of working that optimize their chances of success, and learn from both senior leaders and others within the program. Through the program, employees develop themselves in ways that will move the organization forward and build leadership “bench strength.”

The 12-month program provides employees with learning opportunities to help them make business decisions regarding strategy and key performance indicators, and to practice leadership skills in decision-making, collaboration and risk-taking. The program consists of two three-day, in-person sessions, augmented by live facilitated webcasts, readings, team and individual assignments, and a business simulation.

While employee engagement scores for the company and LDP graduates are consistent, the 2015 Employee Opinion Survey results indicate that LDP participants and alumni scored higher in management & leadership effectiveness, culture and talent management. The LDP group also scored higher in job satisfaction and engagement, and responded more favorably to development and growth opportunities, resources and support, compared to employees who have not participated in LDP.

Key results from the LDP in 2015 include:

Manager engagement for LDP participants increased by 15 percent during 2015, with 61 percent of the participants indicating they met with their manager to set expectations for this learning prior to attending this program. In addition, 76 percent indicated they will discuss with their manager how they will apply the learning in their roles.

Average Hours of Training


CA Technologies offers several training platforms for our employees, from our contract workers to executive management, to develop expertise and skills essential for our long-term success. Our ability to manage evolving IT ecosystems and create innovative solutions for clients depends on our employees. As such, we put strong emphasis on our commitment to provide employees with a supportive workplace and a variety of professional development programs. Across all employee levels, employees averaged 21 training hours through our corporate training programs in 2015.

Compensation


CA Technologies philosophy of compensation is to provide our employees with a compensation program that is market-focused, well-balanced and performance-based, and that provides incentives to deliver appropriately on both annual and long-term results. The objectives of the compensation program are to:

  • Align compensation with our business strategy and make it performance-based
  • Establish and maintain pay levels based on proper and equitable evaluation of jobs, work performance, and compensation paid within the marketplace
  • Attract and retain talented employees whose effort and judgment are vital to the continued success of the company
  • Achieve a balance between global consistency and local flexibility

Work-Life Balance


At CA Technologies, we believe that supporting both the professional and personal goals of our employees is key to creating a more efficient, competitive and sustainable workforce. This belief is reflected in programs such as our Flexible Workplace Program and comprehensive wellness support for employees and their families.

Flexible Workplace Program

Almost all of our employees have significant flexibility in their work schedules. As of 2015, approximately 31 percent of our North American staff and 20 percent of our global employees participate in our full-time Flexible Workplace Program. Just nine years ago, flex workers made up less than 5 percent of our workforce.

Providing work-schedule flexibility options has improved morale, job satisfaction and productivity, and helps us recruit and retain top talent and reduce absenteeism. Flex-related programs have also helped us reduce our carbon footprint, real estate costs and support-staff needs, while company-provided technology tools and teleconference capabilities enable flex workers to remain highly productive and well-connected to their teams.

Employees may work 50 percent of their normal work schedule for the first week (five business days) and 75 percent for the second week. During the phase-back period, employees receive 100 percent of their regular base salary and return to full active status on their return-to-work date.
